Wie jetzt eine britische Studie der Universität Exeter zeigt, ist es für die Produktivität der Mitarbeiter wesentlich entscheidender, dass diese ihren Arbeitsbereich selbst gestalten und individuell einrichten können. In diesem Fall, so die Forscher, steige ihre Leistungskraft um stolze 32 Prozent. Oder anders formuliert: Das modernste Büroambiente nutzt nichts, wenn es einheitlich von oben festgelegt wird.
„Die meisten Büros sind funktional eingerichtet“, sagt der Studien-Autor und Organisationspsychologe Alex Haslam. „Jedoch lassen sie wenig Raum für individuelle Gestaltung.“ Das aber erzeuge bei zahlreichen Mitarbeitern eine latente Distanz. In der Folge würden sie sich nicht nur weniger mit ihrem Arbeitsplatz identifizieren, sondern auch weniger mit den Aufgaben, die sie dort verrichten. Umgekehrt würden Belegschaften, die ihre Arbeitsräume selbst arrangieren können, häufiger davon erzählen, wie glücklich sie mit ihrem Job sind, sich stärker damit identifizieren sowie effizienter arbeiten.
Für die Studie mussten rund 2000 Bürokräfte Fragebögen ausfüllen und in ihren Büros zwei Testaufgaben absolvieren, die ihre Arbeitseffizienz maßen. Gleichzeitig berücksichtigten die Forscher, wie viel Einfluss die Angestellten auf ihre Arbeitsumgebung hatten. Zum Schluss sollten sie noch eine Reihe von Fragen beantworten, wie zufrieden sie mit ihrem Arbeitgeber und Job seien.
Das Ergebnis war eindeutig: Je mehr Gestaltungsfreiheit die Mitarbeit hatten, desto effizienter, zufriedener und motivierter arbeiteten sie. Zwei anschließende Untersuchungen ergänzen das Ergebnis. So zeigte sich: Wer noch dazu in einem großen Büro arbeitet, ist 17 Prozent produktiver als wer in einem engen Pferch malocht.
„Das Büro-Design entscheidet ganz offenbar nicht nur darüber, ob uns nach einem harten Arbeitstag der Rücken schmerzt“, kommentierte Haslam seine Studie, „es bestimmt zu einem Großteil auch, wie sehr sich Mitarbeiter engagieren, wie viel sie am Tag schaffen und wie befriedigt sie abends nach Hause gehen.“ Und das zu verhältnismäßig günstigen Kosten. Man müsse ihnen nur etwas mehr Designkompetenzen einräumen.
Zu viel aber auch nicht. Denn das kann dann nach hinten losgehen. So hat unter anderem der US-Psychologe Samuel Gosling von der Universität Austin-Texas festgestellt: Die Pflanzen in der Ecke, die Bilder an der Wand oder das Chaos auf dem Tisch – all diese Details verraten ebenso, welcher Typ Mensch hier arbeitet. Gewissenhaftigkeit wird in der Arbeitswabe genauso sichtbar wie die Verbundenheit zu dem Unternehmen und Leidenschaft für den Job.
